If I am not mistaking you should have the digital PRND321 indicator display. So there is no backlight bulb. Not an easy fix but some troubleshooting should be done to rule out a possible bad IP Cluster assembly which is a common problem.
Do the other dash lights, radio and climate control lamps vary in intensity with the dimmer control?

This is a common problem with Century and Regal IP clusters. There is a module in the IP Cluster that provides the gear indication and even the odometer. There are resistors that go bad causing a loss or dimming of the displays.
We have several old threads addressing the issue. Here is one such:

The problem is the complete IP must either be replaced or you can do what the GM dealers do by sending it into a company named Southern Electronics. If you get a new IP the odometer reading will need to be programmed in. Anyways, it is not an easy fix.
